A Study of the Development and Testing of the Childcare Teacher Program for Job Characteristics Recognize: Based on Job Characteristics Theory

ABSTRACT

This study aimed to provide childcare teachers with education to recognize their job characteristics to promote better work motivation and to ensure that childcare teachers have positive mentality about their job. This program was organized based on job characteristic model(Hackman & Oldham, 1976) to help childcare teachers understand skill variety, task identity, task significance, autonomy, and feedback factors. This program consists of eight sessions, with each session employing various activities and types of media to engage childcare teachers’ active participation and interest while also encourages small group activities. Participants were 119 childcare teachers who worked three years or more at eight daycare centers in Seoul, with 57 childcare teachers at four daycare centers who participated in the program and 62 childcare teachers from four daycare centers who did not. They were all women aged from 24 to 35, and their average age was 24,6 years. The collected data were analyzed using mean, standard deviation, ANCOVA, MANCOVA and discriminant analysis. The study’s result indicated that a childcare teacher program for work motivation improvement effectively promoted work motivation and the recognizing of the job characteristics of childcare teachers. Moreover, it is meaningful in that it allows the elements of job characteristics to be connected to the attitude of application and practice in the actual childcare situation through workshop-type education that connects the job characteristics to the childcare work so that the childcare teacher can better recognize their job characteristics.
