The Mediating Effects of Psychological Empowerment on the Relationship between Organizational Conflict and Burnout of Childcare Teachers

ABSTRACT
This study investigates the mediating effect of childcare center teachers’ psychological empowerment on the relationship between organizational conflict and burnout. The subjects were 261 teachers employed at childcare centers in the Daegu-Gyeongbuk region. Questionnaires, which required self-reporting by the teachers, were used to investigate organizational conflict, psychological empowerment, and burnout. The collected data were analyzed by means of Hayes’ PROCESS macro 4.3, using SPSS Win 26.0. The results are as follows. First, childcare teachers' organizational conflict had a positive effect on burnout and childcare teachers' psychological empowerment had a negative effect on burnout. Second, childcare teachers' organizational conflict had a negative effect on psychological empowerment. Third, childcare teachers' organizational conflict indirectly influenced burnout through psychological empowerment. Efforts to resolve organizational conflict are important to manage burnout. However, it is more important to strengthen psychological authority weakened by organizational conflict.
